Here is what is true regardless of category: a recruiter at a startup with 200 inbound resumes for one role spends roughly 6–9 seconds on each before deciding to read or skip. The decision is driven almost entirely by the first 200 words of the document — what role the candidate is in, what they shipped recently, and whether the words on the page describe outcomes or responsibilities. Tools that produce that first 200 words well succeed. Tools that produce buzzword salad fail. Format is downstream of content.
How each tool category actually performs from the recruiter side
Human resume writers produce the most variable output. The best ones write resumes that read like a candidate explained their work to a thoughtful colleague — specific, quantified, ordered by impact. The worst ones produce templates dressed in slightly nicer prose, with the same generic responsibilities every other resume includes. Pricing ranges $150–$500+ with 3–10 day turnaround. The industry has no licensing or quality standard, which is why the variance is so high. AI resume builders generate complete resumes from minimal input in 2–5 minutes. The best ones now read for outcome language and prompt the candidate when their input is too vague (“you said you ‘managed marketing.’ what did you ship and what was the result?”). The worst ones produce generic outputs that look like they were trained on the same 10,000 LinkedIn profiles. From the parsing side, AI builders generally produce ATS-clean output because they are designed by people who know how parsers work. From the content side, the variance is huge — and growing as the tools differentiate.
What we see in the ATS that candidates do not
Running the recruiter-side ATS for thousands of startups means we see what survives parsing, ranking, and human review at scale. Three patterns:
First, formatting failures from creative templates remain the largest unforced error.
